How do I improve my cycling performance, I cycle an awards-winning classic road bike?

All my cycling buddies are dressed in cycling attire like professional cyclists (helmet, jersey, padded shorts, cleat/clipless shoes). I wear for training/competitions, helmets, long sleeves tee-shirts, bermuda/jogging shorts, jogging shoes)

Only manged to overtake them all during hill-climbing training. Many of them suggested that I wear clipless shoes to improve my cycling. One even suggested to wear padded cycling shorts

However, each time I won 1st or 2nd Runners-up I was wearing long sleeves Tee-shirt, jogging shorts, jogging shoes (never go up podium when I tried jersey and padded cycling shorts)
My butt hurts after cycling more than 10km with 1st padded cycling shorts. Thigh blistered after cycling more than 60km with 2nd padded cycling shorts.
Many/most people I spoke to fell because of clipless shoes trapped their landing legs, resulting in broken bones repeatedly. Personally withnessed many such falls

Which is warmer nylon or polyester?

It’s about 50F or less outside and I’m going out on a fast bike ride. So i need something that will not let wind through it and keep heat in. I have two long sleeve shirts:

The first is a surfing rashguard that has 88% nylon and 12% spandex. It has a tight knit.

The second is a 100% polyester shirt that i bought for skiing. The knit is a bit more open than the rashguard.

I already tried the Rashguard in slightly warmer weather (about 55) and it went fine, I just wanted to know if the polyester would work better. I’m worried the more open knit of the polyester will let too much air through.
I will have a short-sleeved cycling jersey on top, so I’m really concerned about my arms.

Where to buy custom cycling jerseys for a road race team?

I’m starting a cycling team (road) and in order to officially sign on with
our sponsors I need to find a place that can make medium to high quality cycling skinsuits (short-sleeve) for not too much money for approximately 10-20 riders. We want to be able to design the jerseys because well have to put on company logos and work with the marketing section of out main sponsor, as they’ll have the final say I design elements such as color, layout, etc.

Anyone know of any good websites/ companies for getting these skinsuits made?
